Since I have been there and done that, let me give you a word of advice.... The first thing you need to learn is to sell, and nextlook for your next place of employment....
Your idea of "what do the programmers want" is beautiful, but you will soon run into the brick wall of egos, politics and EBDITA, and the question will come down to do you want to pay your bills or be Mother Theresa. The only way to make it is to be able to sell yourself above, and once you can do that repeatedly, you will find out that all that programmers need is to be treated as a person.
Be aware, you will have to learn what "a person" means to each one of them, as well as what factor to apply to each one to "normalize" their productivity and needs....
